As an organizational innovation in ideological and political work in colleges and universities, counselor studios face tensions between professional construction and the effectiveness of education. Taking the Counselor Studio of the College of Primary Education, Jinzhou Normal College as the research field, this study explores how red genes can be effectively embedded into the operation mechanism of counselor studios. Based on the three-dimensional analytical framework of "Infiltration-Coordination-Empowerment", this paper proposes that the educational effect of red genes depends on their depth of infiltration in daily management, the breadth of coordination among multi-dimensional subjects, and the effectiveness of empowerment in career development. The characteristics of normal college students majoring in primary education determine that their ideological and political work must achieve the dual cultivation of "red faith" and "educational feelings". The study found that through paths such as the construction of the "Lei Feng-style Professional" brand, the innovation of venue-based ideological and political courses, and the construction of a refined assistance system, counselor studios can break through the "management-oriented" work inertia and transform into a "development-oriented" education model.
