Abstract

At present, private universities are facing challenges such as structural shortage of faculty, interruption in the inheritance of educational experience, and insufficient intergenerational cultural coordination. With the accelerating process of population aging in China, the National Silver-haired Teachers Action Plan issued by the state provides a new path for private universities to address the faculty dilemma. However, the current low efficiency in the development of silver-haired teachers' knowledge resources and insufficient depth of intergenerational integration restrict the sustainable development of private universities. Taking the SECI model in knowledge creation theory as the core framework, this paper identifies the impeding factors in each link of silver-haired teachers' knowledge conversion and proposes integrated optimization strategies. This study aims to resolve the structural contradiction of faculty in private universities, effectively activate the tacit knowledge capital of silver-haired teachers, promote intergenerational knowledge sharing, and provide theoretical reference and practical paradigm for human resource management in private higher education under the background of aging.
