Against the backdrop of high‑quality development and industry‑education integration of private colleges and universities, teachers’ professional development is guided by both educator‑spirit and craftsman‑spirit. Tensions arise in multiple dimensions including value orientation, role positioning, development paths, evaluation systems and cultural identity. Based on the context of private colleges and universities, this paper identifies such tensions through literature review and theoretical analysis, and constructs a five‑dimensional synergy mechanism covering value, institution, organization, practice and culture, so as to promote the coordinated development of teachers’ professional philosophy, knowledge, competence and affection.
